In precision industries, a disagreement may need attention just as the people involved are finishing a demanding period of work. The management question is specific: should a conflict-resolution conversation go ahead when fatigue may undermine its quality?

What the literature establishes

Amie M. Gordon and Serena Chen (2014, Social Psychological and Personality Science) examined the relationship between sleep and conflict in romantic relationships. Their findings associate poorer sleep with greater difficulties during conflict interactions, particularly in the emotional balance of the exchange and understanding a partner’s emotions. This research makes a role for fatigue in the quality of dialogue plausible, but does not demonstrate it in the workplace.

Fatigue affects more than willingness to cooperate

June J. Pilcher and Allen I. Huffcutt (1996, Sleep) synthesised research on the effects of sleep deprivation on performance. Their meta-analysis identifies adverse effects on mood as well as cognitive and motor performance. For conflict management, the mechanism worth considering is therefore reduced capacity to process information and regulate the exchange, rather than a simple lack of goodwill.

The premature conclusion

One might conclude that every difficult conversation should wait until everyone is rested. These studies establish neither a fatigue threshold nor grounds for systematic postponement. When a disagreement concerns a component’s conformity or the safety of an operation, the immediate decision needed to safeguard the work must be distinguished from the subsequent discussion of the dispute. What the evidence cannot decide

Interactions between partners do not reproduce workplace hierarchies or production constraints, and a meta-analysis of performance does not directly measure workplace conflict resolution. Insufficient sleep is also not equivalent to every form of occupational fatigue. Finally, attributing a disagreement to an employee’s fatigue can invalidate their objection: managers should examine the conditions of the conversation without diagnosing the individual.

A practical check in Neuchâtel

As part of SHR — Swiss Human Resources’ « Gestion du conflit » programme, a Neuchâtel team working in microtechnology, watchmaking or precision microelectronics could test a rule: separate urgent technical decisions from resolution conversations that can be scheduled away from the end of a shift. During a pilot period defined in advance, record each conversation’s timing, whether it was urgent, whether the next action was agreed in writing and whether that action was completed by the agreed deadline. The main indicator would be the proportion of conversations followed by completion of an agreed action, distinguishing end-of-shift conversations from the others. This comparison would not establish a causal effect of fatigue, but would provide a verifiable basis for discussing how dialogue is organised, without collecting individual sleep data.
